They recognize that taking credit for your work assertively leads to promotions and stops others from overlooking your accomplishments, but in spite of this knowledge, the women are purposefully choosing a different path.Why women are staying behind the scenes at workAnalyzing 86 interviews and 36 discussion groups with women in a professional development program at a large nonprofit, researchersPriya Fielding-Singh,Devon Magliozzi, and Swethaa Ballakrishnen found that women in their study - who ranged fromentry-level to VP-level - were purposefully putting themselves out of the running for leadership for a multitude of reasons.For some, being passive was meant to avoid conflict and backlash. They did not let on how confident and strong they were at work to avoid backlash from peers. As Gloria, one woman who worked in a male-dominated industry, put it One of my personal goals and self-learning over the course of the past 35 years is that I had to moderate my very strong personality and strong opinions on things. Perhaps the women recognized that they are mora likely to get overlooked research shows that women can do thesame work as men but are less likely to get rewarded for it. Or perhaps they recognized that there can be a double standard for being disagreeable. When women argued at work, they were seen as control freaks, when men did the same, they were seen as tough negotiators, as one study found.For other women, speaking up would mean adopting the behaviors o f the men in power around them. To remain true to themselves, they did not act like male leaders who stood at the front of the room talking up their accomplishments. They saw being visible at work as being self-interested and chose to remain behind the scenes. For other women, being visible at work was one more pressure they could not handle on top of handling home responsibilities like raising children.Is the solution for individual women to lean in and speak up more? No, the researchers suggest that the answer is more structural. In buchen for women to become authentic leaders at work, their workplaces should move beyond the default of men in leadership. We have found that identifying an individuals preferred language of appreciation is key to hit the mark and not waste time and energy doing something not valued by the recipient. That isDo employees who work remotely have different preferred languages of appreciation than those in the general workforce?To answer this question, we conducted a research study with more than 89,000 individuals who took two different versions of theMotivating By Appreciation Inventoryone for employees in long-distance work relationships and the general workplace version for employees who work in face-to-face settings. The results of the two employee groups then were compared (the full research study and results can be found inStrategic HR Review, 2018).How do remote employees like to be shown appreciation?Both groups preferredWords of Affirmationthe most,Quality Timesecond most frequently,Acts of Servicethird, andTangible Giftsthe least. But we found that employees in long-distance work relationships choseQuality Timesignificantly more often than workers on-site. So it is important for supervisors and colleagues to keep in mind that many remote employees valueQuality Timewith their colleagues more highly than those who work in face-to-face settings. Conversely, receiving some type of verbal praise, while still important to remote workers, is desired less often than in general work settings.The types of Quality Time that remote employees have suggested include keeping connected through video conferencing, including them in team meetings virtually and setting up times to talk about non-work related topics. From a practical perspective, the single most important lesson we have learned for effectively communicating appreciation to remote colleagues is thatone must be more proactivethan in face-to-face r elationships. One of the biggest barriers to overcome in showing appreciation over a distance isthe lack of opportunity for those short chance encountersthat occur when colleagues work in the same location (in the break room, walking through the hallway, sitting together in the conference room waiting for a meeting to start). All of these provide the occasion to be able to chat for a few minutes, check in and see how your colleague is doing. In long-distance work relationships, these events dont occur and need to be more frequently planned.Being valued by their supervisor and colleagues is important to those who work remotely, and communicating appreciation can be done effectively across a long distance.
